The Marketing Skills Every Small Team Needs In-House

Small teams can’t know everything about marketing, and shouldn’t try. The useful question is which skills belong inside the business permanently, because they touch everything and compound, and which are better bought in when needed, because they’re specialist, occasional or changing too fast to maintain. Get that split right and a team of two punches far above its weight. Get it wrong and you either pay specialists for work you should own, or burn months building expertise you’ll use twice.

The context makes the build-side more attractive than people assume. Around 38% of UK employers report they can’t find qualified marketing candidates Whitehat’s UK marketing and AI automation insights, so buying skills through hiring is slower and dearer than the plan usually allows. And the gap is real: only about a quarter of UK marketers rate their own marketing performance highly LOCALiQ’s 2026 UK State of Digital Marketing Report, with knowing what’s working cited as the biggest challenge, which points at exactly the skills this piece puts first.

Build in-house, measurement literacy

If a small team masters one thing, make it this: the ability to read what marketing is actually producing. Not analytics wizardry, literacy: knowing which numbers matter commercially (enquiries, conversion, cost per customer) versus which flatter (impressions, likes), being able to trace where business actually comes from, and being willing to let evidence overrule preference. Every other skill is amplified or wasted depending on this one, because a team that can’t see what’s working optimises blind. It’s also the cheapest skill to build relative to its payback.

Build in-house, writing that sounds like you

Words are most of marketing for a service business: the website, the emails, the proposals, the posts. Outsource all of it and you outsource your voice, which is precisely the thing a small business has that bigger competitors can’t fake. The in-house skill isn’t literary flair; it’s clear, direct writing in the business’s actual voice, plus the judgement to edit AI-assisted drafts into something authentically yours rather than publishing the beige default. This is often the hardest craft to bring in house, bringing in outside support to help you define your voice in the first instance can pay dividends! Sadly, writing is often an under appreciated skill in a businesses, and few small businesses make the investment to hone this internal skill.

Build in-house, channel judgement, not channel mastery

A small team doesn’t need to master every channel; it needs the judgement to choose two or three and the working competence to run them consistently. Judgement means knowing where your buyers actually are, what each channel is for, and, crucially, what you’re deliberately not doing. Working competence means good-enough execution sustained weekly, which beats brilliant execution that lasts a month. Depth beyond that is exactly what the buy-in column is for. Social media, whilst recognised as a business necessity is often under estimated in terms of required skills, creativity and ongoing skill development.

Buy in the specialist and the strategic

  • Technical specialisms: deep SEO, AEO and GEO, complex paid media, serious design and development.
  • Senior strategy: the direction-setting that comes from years of experience. Buy it periodically, a session, an audit, fractional input, rather than pretending a workshop confers it.
  • The outside eye: no amount of internal skill supplies objectivity about your own work. Independence is a service, not a skill.

How to assess your skills gap

Run the team, honestly, against three questions. Can we say what’s working, with evidence? Does our published writing sound consistent and like us at our best? Are we doing a few channels consistently, or many sporadically? Each “no” maps to one of the build-side skills, and the pattern across them tells you whether the gap is skill, confidence or capacity, which matters because those have different fixes.

One sequencing note: build measurement literacy first, because it makes every subsequent skill self-correcting. A team that can see results learns writing and channel judgement from its own evidence, which is faster and stickier than any course, and it turns future training spend into something you can evaluate rather than hope about.

Where training fits, and where it doesn’t

The build-side skills above are all trainable in capable people, and training them is usually the highest-return option available, because you’re compounding people who already understand your business. The boundary matters though: training closes skill and confidence gaps; it cannot close capacity or seniority gaps, however good the workshop.
